Abstract
ENGLISH SUMMARY: A range of challenges associated with social and organisational acceleration confront organisational leaders. The ever-increasing pace of life drives growth and innovation, but also causes social dislocation and imposes extreme burdens on organisations and their leaders. It is the role of management and leadership coaches to support and empower organisational leaders, and they have to shoulder the burden of addressing the impact of acceleration and alienation. The thesis investigates the relevance of Hartmut Rosa’s work on social acceleration for professional coaching. Rosa presents an analysis of the social effects of acceleration and its consequences, as well as providing ways to mitigate the negative impact of acceleration, namely alienation, in his theory of resonance. Alienation describes a state of being in which people experience relationships with others, the world around them, and even themselves as mute, approaching them with indifference or even repulsion. Rosa describes resonance, in contrast, as a world-relation characterised by self-efficacy, genuine engagement, and mutual transformation. Unfortunately, Rosa’s work has focused on individuals and society at large rather than organisations. The thesis argues that Rosa’s notion of resonance has the potential to contribute to the development of a leadership framework that combats alienation and the ever-increasing demand for growth and innovation in organisations. The central focus of the thesis is to explore the implications of Rosa’s theories for leadership and management coaching education and practice and its potential for creating resonance in organisations. The thesis first describes Rosa’s theories of resonance, acceleration, and alienation and considers various points of critique. Next, it explores whether theories of acceleration and alienation transfer to the organisational context of leaders and managers. Thereafter, ten premier South African coaching education offerings at various tertiary institutions are qualitatively evaluated in terms of Rosa’s concepts to determine what the scope of resonance in these offerings is. The thesis finds that while coaching modalities seem ripe for resonance, few existing offers take advantage of the opportunity to create resonant experiences. Having identified this gap, the thesis singles out four areas where coaching theory and practice could draw on Rosa’s theory of resonance, and considers practical measures to cultivate spaces for resonance. These are identifying alienation, deepening efficacy development, developing a new understanding of time, and problematizing leadership. The conclusion presents practical recommendations for coaches, organisations and coach upskilling programmes.
AFRIKAANSE OPSOMMING: 'n Reeks uitdagings rondom sosiale en organisatoriese versnelling staar organisasie leiers in die gesig. Die versnellende lewenstempo dryf groei en innovasie aan, maar veroorsaak ook sosiale ontwrigting en stel eise aan organisasies en hul leiers. Dit is die rol van bestuurs- en leierskapsafrigters om leiers in organisasies te ondersteun en te bemagtig, en daarom moet hulle ook die impak van versnelling en vervreemding aanspreek. Die tesis ondersoek die relevansie van Hartmut Rosa se werk oor sosiale versnelling vir professionele afrigting. Rosa bied 'n ontleding van die sosiale effek en gevolge van versnelling, en stel, in die vorm van sy teorie van resonansie, maniere voor waarop die negatiewe impak van versnelling, naamlik vervreemding, hanteer kan word. Vervreemding beskryf 'n toestand waarin mense verhoudings met ander, die wêreld om hulle, en selfs hulself as stom ervaar, sodat hulle verhoudings met onverskilligheid of selfs afstoot benader. Daarenteen beskryf Rosa resonansie as 'n ingesteldheid wat gekenmerk word deur self-doeltreffendheid, opregte betrokkenheid en wedersydse transformasie. Ongelukkig fokus Rosa se werk op individue en die samelewing in den brede eerder as op organisasies. Die tesis voer aan dat Rosa se idee van resonansie die potensiaal het om as grondslag te dien van 'n leierskapsraamwerk wat vervreemding en die toenemende vraag na groei en innovasie in organisasies kan bekamp. Die sentrale fokus van die tesis is om die implikasies van Rosa se teorieë vir leierskap en bestuursafrigting opleiding en praktyk te verken, asook die potensiaal daarvan om resonansie in organisasies te skep. Die tesis beskryf eers Rosa se teorieë van resonansie, versnelling, en vervreemding en oorweeg verskeie punte van kritiek. Volgende word ondersoek of teorieë van versnelling en vervreemding na die organisatoriese konteks van leiers en bestuurders oordraagbaar is. Daarna word tien vooraanstaande Suid-Afrikaanse bestuursafrigtingskursusse by verskeie tersiêre instellings in terme van Rosa se konsepte kwalitatief geëvalueer om te bepaal wat die omvang van resonansie in hulle aanbod is. Die tesis vind dat hoewel afrigtingsmodaliteite ryp lyk vir resonansie, min bestaande kursusse die geleentheid benut om resonante ervarings te skep. In die lig van hierdie leemte, sonder die tesis vier areas uit waar bestuursafrigtingsteorie en -praktyk op Rosa se teorie van resonansie kan steun, en oorweeg praktiese maatreëls om ruimtes vir resonansie te kweek. Naamlik die identifisering van vervreemding, die verdieping van doeltreffendheidsontwikkeling, die ontwikkeling van 'n nuwe begrip van tyd, en die problematisering van leierskap. Die slot bied praktiese aanbevelings vir bestuursafrigters, organisasies en opleidingsprogramme.
